The row most teams get wrong is the permanent one. Toptal and its closest rivals are built for engagements: they add their margin to every hour, or take a placement fee when you convert. That is fair value when you need speed or only need someone for three months. It gets expensive when the contractor turns out to be the person you wanted to hire all along.

Is there a cheaper alternative to Toptal?

Yes. Upwork, Arc and a direct job posting all cost less than Toptal for most work. Toptal adds a $79 monthly fee and builds its margin into rates that buyer guides report at $60 to $150 an hour. A direct hire through a $199 a month job listing avoids both the markup and any conversion fee.

How much you save depends on the shape of the work. For a three month part-time project, 20 hours a week, a Toptal engagement at a reported $95 an hour comes to $24,700 plus $237 in subscription fees. The same 260 hours from a $65 an hour Upwork freelancer is $16,900, plus a 7.99% marketplace fee of $1,350 on the Basic plan, or $507 if you pay by US bank account. That is a real saving, and the price of it is that you do the vetting.

For a full-time year the gap widens. At the same reported $95, Toptal runs about $198,500 including the fee. A US software developer at the May 2025 BLS median salary of $135,980 costs roughly $178,000 to $181,000 fully loaded with payroll taxes and benefits, and the search to find one on a remote board costs a few hundred dollars. Upwork's own help page works the example through: a freelancer at $50 an hour produces a $14,040 conversion fee. None of these fees is unreasonable for what the vendor did. They are simply much larger than a job listing, and they fall due at the moment you are happiest with the hire.

Two practical notes. Upwork's conversion fee applies when you move a relationship that started on Upwork off the platform, so read its terms before you make an offer. The hidden cost on Upwork is screening. An open marketplace posting can draw dozens of proposals, many generic, and someone on your team has to read them, run a technical check and interview. If that someone is a senior engineer, a week of their time is worth more than the fee gap. Is Toptal worth the money?

Toptal is worth the money when speed and a pre-screened shortlist matter more than price: a launch deadline, a senior specialist you cannot find, or a fixed-length project. It is rarely worth it for a permanent role, where a direct hire costs less every year the person stays.

In fairness to Toptal, several things it does are hard to replicate. It says it introduces candidates within 24 hours, that 90% of clients hire the first candidate it introduces, and that it accepts fewer than 3% of more than 200,000 applicants a year. Those are its own claims rather than independent figures, but the trial terms are concrete: up to two weeks, up to three people per position, and no bill if you are not satisfied. No job board offers that.

What a job board offers instead is ownership. The person is your employee from day one, the salary goes to them rather than partly to a network, and nobody sends an invoice when you make them permanent. The tradeoff is that you run the search.
